The world is changing and transforming the workplace, and the employee experience is being impacted. Recently, diversity and inclusion have taken center stage due to the racial equality movement. Organizations and leaders are searching for guidance to create a more diverse and inclusive work environment. Now more than ever the employee experience and the people matter. 

 

The employee experience is what drives performance and productivity for organizations to achieve their mission and goals. For example, Morgan (2017) found that companies that optimize the employee experience performed better and had lower turnover. But, it’s not just the employee experience but also the people within and their unique experiences that also make a notable impact on performance. McKinsey (2020) found that companies in the top quartile for ethnic diversity outperformed the bottom quartile by 35%. 

 

The Talmetrix team conducted its research to understand People of Color employee experience. The study was conducted in June 2020 on a sample of 1,399 employed participants - 32.7% were People of Color (N = 458). We created a 13-item Inclusion, Equality, and Equity (IEI) index that measures how employees feel about the workplace beyond diversity (variety of personal attributes). Trend data from our March study found that People of Color IEI experience has declined – especially with their manager.

Additionally, we set out to analyze what is driving engagement. For all employees, teamwork, organizational effectiveness, and empowerment were drivers of engagement. But for People of Color, career experience and organizational climate were found to be unique drivers. Kara suggests that managers play a critical role in influencing these two factors by:

  • Coaching and providing feedback that increase engagement, and drives performance.
  • Creating a positive work environment based on fair treatment, recognition, and inclusion. 

“A manager’s level of skill and ability to lead high performing, diverse and inclusive team is a huge factor in the employee experience” Chris stated. He recommends investing in your managers to be more effective in leading diverse teams by providing training on:

  • Inclusive Leadership 
  • Cross-Cultural Competency
  • Unconscious Bias 
  • Coaching for Performance
  • 180/360 Feedback

Maximizing the employee experience in today's diverse work environment requires listening to employee’s, learning what is impacting and considering diverse populations' unique experiences, and growing your managers to equip them to lead more inclusive and effective.
